When “Overqualified” Isn’t Really About Qualifications – Aligned Ambitions

As a career coach, one of the most common frustrations I hear from my clients is being told they are “overqualified” for a position.

On the surface, it may sound like a compliment. But for many, it can feel confusing, discouraging, and even dismissive.

I try to explain to my clients that the reality is that “overqualified” often has very little to do with their ability to perform the job. More often, it reflects concerns about compensation, retention, organizational fit, or assumptions about what they, as a candidate, may or may not want from their next career move.

Experience should never be viewed as a liability. It represents years of learning, adapting to change, solving complex problems, navigating challenges, and contributing to organizational success. Those capabilities don’t disappear simply because someone is pursuing a different type of role or seeking a new direction in their career.

In fact, many seasoned professionals are intentionally looking for opportunities that allow them to contribute in meaningful ways without being driven by titles or status. Some are seeking greater work-life balance. Others want to apply their expertise in a new industry, mentor others, or be part of a mission they believe in. Their motivation is often rooted in impact, not prestige.

Unfortunately, organizations sometimes make assumptions about experienced candidates rather than exploring their motivations through meaningful conversation. When that happens, both the employer and the candidate may miss out on a valuable opportunity.

Perhaps the question shouldn’t be whether someone is “overqualified.” Instead, organizations should ask whether they truly understand the value, perspective, and experience that person brings—and whether they are prepared to leverage those strengths effectively.

The most successful hiring decisions often come from looking beyond labels and focusing on potential contributions.
